How Apeksha Moved From Intuition to Structured Strategy To Confidently Deliver HR Transformation

For many HR professionals, the move from execution to transformation is the ultimate career goal. But for Apeksha Ahluwalia, that transition revealed a hidden challenge.

Apeksha Ahluwalia is based out of Bengaluru, often called the Silicon Valley of India. With a background in Engineering and an MBA in HR and finance, she became interested in HR because of its potential to shape employee experience and business outcomes through building cultures and talent. Apeksha’s successful HR career spanned Talent Acquisition, L&D, and Business Partnering, when her role at Johnson & Johnson evolved into a transformational position. Her engineering background and genuine curiosity gave her the intuition to solve problems, but as she began leading high-stakes digital initiatives, she realized she needed structure to engage key stakeholders and facilitate strategic decision-making.

Being a part of a global digital transformation, she couldn’t just know the answer; she needed to prove it by turning her internal logic into a structured, evidence-led strategy that would resonate with global stakeholders and justify large-scale investments.

The true potential of upskilling beyond on-the-job training 

Despite more than a decade of HR experience, Apeksha found herself on a high learning curve to deliver. 

She had excelled through on-the-job learning and company-specific training. But as her role evolved into global transformation, she realized the stakes had changed, and learning by doing had its limits. Internal training was filtered through a single company’s culture when she needed a global benchmark to justify significant investment and validate which technologies were worth the risk of experimentation and implementation.

“I wasn’t struggling with experience in my role,” she explains. I was struggling with a structured approach.”

Her engineering-honed intuition helped her recognize patterns, but she lacked a formal framework to translate those insights for others. Without a structured methodology, she found it difficult to move beyond “gut feel” to influence stakeholders with the rigorous, evidence-led strategy required to justify large-scale change.

The need for a scalable framework

Apeksha was keen to secure a way to turn her knowledge into a consistent, actionable system she could use to apply digital tools, pressure-test decisions, reduce complexity, and confidently lead conversations with technical experts who had decades of specialized experience.

Her goal was not only to become more effective in her own role, but to build a foundational business process that would allow her organization to move quickly on tech decisions affecting HR automation, personalization, and change management.

This led her to AIHR. After her research based on speaking with industry peers, Apeksha realized that AIHR was widely trusted, offering a credible certification built by HR practitioners for HR practitioners.

Apeksha’s learning journey wasn’t perfect, and she’s open about that. She candidly describes her first year of enrollment as a “gym subscription”. She had the tools and the motivation, but the pace of a global role often took priority. The turning point came when she realized mastering these frameworks was a foundational requirement of her new role, not an “extra” task to be squeezed in.

She shifted to an intentional learning mindset, blocking the first hour of her day for focused study and using short breaks for targeted microlearning. From intuition to evidence-led strategy

By turning her unconscious pattern recognition into formal systems, Apeksha fundamentally changed how she approached her role.

She shifted from “gut feel” to influencing with evidence. This gave her the strategic fluency to earn her seat with digital experts and technical peers.

“It felt less like a course and more like a capability accelerator. My recommendations now have a clearer narrative; it helped me earn my seat at the table.”

Apeksha used the 4D and Ease-vs-Impact frameworks she learned to guide data-driven HR tech investment decisions. By using external benchmarks and use cases, she could connect the dots between internal data and business problems.

Operational efficiency became Apeksha’s professional baseline. Instead of starting from scratch, she utilized ready-to-use toolkits and prompt engineering that saved her several hours in the design phase. And these became more than personal tools; she shared and reused them with her entire team, making them system builders.

Apeksha’s developed a strategic mindset and moved from asking “Which technology?” to asking “What problem are we solving?” She embraced a new point of view that AI is more than just technology; it’s about people, processes, and managing change.

Continuing to lead the next evolution of HR

Looking back on her journey, Apeksha sees the transition from intuition to evidence as the most critical shift in her career. For her, the frameworks she gained from AIHR weren’t just academic exercises; they were the tools that allowed her to export the complex patterns in her head and turn them into organizational reality.

“I didn’t just learn about AI and Digital HR,” she says. “I was able to build a system that allowed me to lead with authority, justify investments with confidence, and move from being a practitioner to a transformation leader!”

Apeksha is also sure that she has the future-ready capabilities to stay relevant as HR continues to evolve. What began as a one-time learning investment became a broader shift in mindset. Last year, she spent over 100 hours intentionally building new capabilities, saying, “Structured digital learning like AIHR is not optional. It’s foundational for modern HR professionals.”
